Construction talent does not wait on a six-round process. If you want a superintendent, estimator, project manager, or reconstruction lead, you win with a clear seat, honest pay, a fast yes/no, and a screen that can tell new-build experience from insurance reconstruction. Millennials will not do physical work is not a recruiting strategy.
Write the job the way the work actually runs. Say the market (Houston and the Gulf Coast are not the same as a Midwest GC shop). Say whether this is new construction, tenant finish, or reconstruction after a loss. Then reach people who already hold those seats instead of waiting for the posting to fill itself.

A lot of construction searches we see are really reconstruction after water, fire, or storm. Those candidates need trade coordination and a feel for carriers, contents, and homeowners who did not choose this project. If that is your seat, say so. Hire from restoration PMs and reconstruction supers, not only from ground-up commercial.
Houston and Pasadena are our home market. Nationwide searches still need a local story: travel, lodging, and whether the hire is sitting a job or a region. Candidates will ask. Answer before the first screen.
It does not mean skipping references. It means you do not lose a superintendent because HR needed another form and the other GC called back first. Same-week interviews. A single owner of the offer. A recruiter who will tell you when you are about to lose someone.

They can feed entry and craft pipelines. They rarely fill an experienced estimator or PM. Do not make a fair your only plan for those seats.
Keep it internal if you already have a bench and a recruiter who lives in construction. Hire a firm when the seat has been open, the last two hires missed, or you need reconstruction/restoration overlap you do not have on staff.
